SMEs need to be careful in using AI for learning and development

Embracing AI offers SMEs an opportunity to enhance skills, boost productivity and stay competitive but they have to be watchful of cost, data privacy and relying too much on tech among other issues

The integration of AI in SMEs' learning and development initiatives has to be negotiated carefully.

Artificial intelligence (AI) has emerged as a transformative force across functions and industries, including learning and development (L&D). While large enterprises have embraced AI-driven L&D solutions, small and medium enterprises (SMEs) are beginning to explore the possibilities and benefits of AI in employee training and skill development. However, the integration of AI in SMEs' L&D initiatives is not without its challenges and pitfalls.

1 Cost and resource constraints

One of the primary challenges for SMEs is the cost associated with implementing AI-driven L&D solutions. Developing and deploying AI algorithms, acquiring the necessary hardware and software, and training employees to use AI tools can strain limited budgets.

A small software development firm decided to introduce AI-based coding tutorials for its developers. However, the cost associated with building or purchasing AI-powered software for coding training was damaging for their budget. SMEs may want to explore cost-effective AI solutions such as cloud-based L&D platforms, open-source AI tools, or partnerships with AI-driven L&D providers offering flexible pricing structures.

2 Data privacy and security concerns

Collecting and analysing employee data is integral to AI-driven L&D. SMEs may encounter privacy and security issues when handling sensitive employee information. Although India’s Digital Personal Data Protection Bill, 2023, has nothing to do with this, compliance with data protection regulations under labour laws is crucial.

A small financial services firm uses AI to analyse employee performance data. Mishandling or unauthorised access to this data could lead to legal and reputational consequences.

As SME leaders, you must prioritise data privacy and security by implementing robust encryption, access controls and compliance measures. You cannot allow misuse and should also educate employees about data handling and privacy best practices.

3 Limited access to quality data

AI models rely on vast amounts of quality data for training and accuracy.

SMEs may struggle to gather enough relevant data due to their smaller workforce and limited historical data. A boutique marketing agency decided to implement AI for personalised marketing training. However, the limited information on past marketing campaigns hindered AI's ability to provide meaningful insights. The agency had a tough time justifying this extra cost sunk in.

To mitigate such issues, SMEs can enhance data collection by implementing systems to track employee progress and performance. Additionally, they can explore partnerships or collaborations to access relevant data sources.

4 Resistance to change

Employees in small and medium businesses may be resistant to the adoption of AI in L&D due to the fear of job displacement or a lack of familiarity with new technologies and tools.

For example, a family-owned manufacturing company in the ancillary supplies industry introduced AI-driven safety training for its employees on the shop floor. Some long-time employees were the strongest opponents to it, resisting the use of AI tools because of the fear that it would replace them.

To mitigate such backlash, the leadership should invest in employee training and change management strategies to ensure a smooth transition.

Demonstrating how AI enhances skill development and job performance can alleviate such resistance.

5 Overreliance on AI

While AI can significantly improve L&D efforts, SMEs must strike a balance and avoid overdependence on the technology, neglecting the human element.

A small e-commerce startup relies entirely on AI-powered modules to train its customer support team, diminishing the importance of human interaction and empathy in resolving customer issues.

For an e-commerce business this was a strict no-no as customers need more assurances on various issues and AI was inadequate in many areas. How frustrating this must have been to a customer.

SMEs should maintain a human touch in their L&D processes, combining AI-driven content with human mentorship and guidance. This ensures a comprehensive and effective learning experience.

Many lessons can be learnt from the failures of large companies in this area. There have been cases where companies faced challenges or failures due to various reasons.

It's important to note that the failure of automated L&D efforts is often a result of poor implementation, lack of alignment with organisational goals or other contextual factors rather than a fundamental flaw in the concept.

IBM introduced Watson, its AI-powered platform, for corporate L&D. Despite significant investments, IBM's employees reportedly found the system to be overwhelming and difficult to use. The platform struggled to provide meaningful and relevant content recommendations, leading to dissatisfaction among employees.

Clearly, it is critical to be user-friendly, and constant fine-tuning is a must.

Another global conglomerate implemented an automated HR system, which included automated L&D components. The system faced widespread issues, including incorrect payroll calculations, difficulties in tracking employee performance and inadequate support for L&D initiatives. This highlights the need for thorough testing, user training and robust support mechanisms when implementing.

Embracing AI in learning and development offers SMEs the potential to enhance employee skills, boost productivity and stay competitive. However, it is crucial to navigate the potential pitfalls discussed above carefully.
